Hashoo Foundation’s Transformation Journey Through NPI EXPAND Partnership
July 9, 2024
Hashoo Foundation is an impact-oriented non-profit organization dedicated to empowering communities through socio-economic uplift across Pakistan. Established in 1988, Hashoo focuses on improving the socio-economic conditions of vulnerable communities in both urban and rural areas. With a mission to leverage knowledge as capital for socio-economic progress, Hashoo Foundation engages in diverse thematic areas such as climate change, entrepreneurship, and social sector development, significantly impacting over 1.3 million beneficiaries across more than 100 districts of Pakistan.
Hashoo Foundation’s story isn’t just about the incredible work they do; it’s also about the incredible people who make it possible. Hashoo embarked on a transformative journey focused on an organization’s most valuable asset: their staff. Operating in a dynamic landscape, Hashoo recognized the need to evolve from traditional methodologies.
The Partnership
Hashoo Foundation partnered with the USAID-funded New Partnerships Initiative EXPAND Human Development Activity (NPI EXPAND HDA) in Pakistan to implement activities in the Upper Dir district. This initiative included organizational and technical capacity strengthening with Hashoo. Through this collaboration, Hashoo attended workshops that introduced innovative teaching methodologies in communication such as digital storytelling and the use of infographics and data visualization techniques. This led to the development of a new teacher training module that is now a staple in their capacity strengthening sessions. The impact began with a simple step – integrating these learnings into Hashoo’s communication strategies.
Key Initiatives
Before NPI EXPAND’s intervention, the Hashoo Foundation faced challenges in structured staff development and management, with limited avenues for professional growth and a lack of cohesive communication strategies. The capacity strengthening initiatives were transformative journeys that went beyond mere training exercises; they equipped staff with essential skills, knowledge, and confidence to drive meaningful change.
The support from NPI EXPAND included targeted training in results-based management, gender perspectives, social and behavior change communication (SBCC), and resource mobilization. These trainings played a pivotal role in enhancing staff capabilities and fostering a culture of continuous learning. A dedicated WhatsApp group was created and serves as a vibrant hub for knowledge sharing and collaboration, laying the groundwork for structured development initiatives.
A significant milestone was the creation of the “People and Culture Unit,” a direct result of the capacity strengthening efforts. Following the capacity strengthening sessions provided by NPI EXPAND, the Hashoo Foundation transitioned from a traditional human resources department to this more dynamic People and Culture Unit. Historically, HR was often seen as a support function, primarily focused on the administrative and compliance aspects of managing employees. In contrast, the newly established unit represents a strategic shift, emphasizing the creation of a positive workplace culture that aligns with the organization’s values and mission. This transformation underscores a commitment to not only meet regulatory requirements but also to foster an environment where employees thrive and are actively engaged in the organization’s vision.
This unit, built on four pillars – attraction, retention, engagement, and performance evaluation – became the compass guiding Hashoo towards a people-centric future. The integration of these structured approaches marked a turning point for the organization, symbolizing Hashoo’s commitment to fostering an inclusive and supportive work environment.
Impact
Transformative staff development became Hashoo’s guiding principle following NPI EXPAND’s organizational development support. Hashoo designed personalized learning plans that foster individual growth trajectories for their staff. “Mentor-Mentee” programs promoted a collaborative spirit, nurturing invaluable knowledge exchange. Annual training calendars, informed by staff self-assessments, addressed skill gaps and fueled a culture of continuous improvement.
Additionally, since integrating gender perspectives into their learning and development programs, Hashoo seen a 30% increase in the participation of women in leadership roles and a 20% improvement in overall team dynamics and project outcomes. By prioritizing gender equity, Hashoo has witnessed remarkable results with a more diverse and motivated leadership team, leading to enhanced organizational performance.
Employee Voices
“When Razia joined Hashoo Foundation, she had dreams of making a difference. Little did she know, the partnership with NPI EXPAND would empower her to lead a revolution in her community”. Before the training, I struggled to find my voice in meetings. Now, I not only speak up but lead initiatives that are changing lives,” says Razia, a Community Development Officer
“The creation of the ‘People and Culture Unit’ was a game-changer. Usman Haleem, who was part of the initial team, recalls, ‘We knew we were onto something big. Our focus on Attraction, Retention, Engagement, and Performance Evaluation started yielding results almost immediately. “The transformation wasn’t just structural; it was deeply personal. Employees felt seen, heard, and valued like never before. The ripple effect was felt across communities, bringing hope and tangible change,” says Usman, HR Staff.
The Journey Continues
Hashoo Foundation’s transformation is a testament to the power of visionary leadership, strategic partnerships, and an unwavering commitment to people and culture excellence. Looking ahead, Hashoo plans to expand their mentor-mentee program to include cross-departmental mentorship, ensuring a wider exchange of knowledge. Additionally, their focus will be on developing digital learning platforms to make training more accessible. This is just the beginning of Hashoo’s journey in empowering people come together with a shared purpose.
